| Summary: | The moderating effect of situational strength, operationalized as autonomy, on the validity of conscientiousness and extraversion as predictors of sales performance was investigated. A total of 152 incumbents across three sales jobs in a telecommunications company participated. Incumbent ratings of autonomy served as the individual-level moderator and subject matter expert autonomy ratings served as the job-level moderator. It was hypothesized that the validity coefficients for the personality variables with performance would be higher for higher autonomy jobs than lower autonomy jobs for the individual- and job-level moderators and that the individual- level moderator would affect higher validities more than the job moderator. Using linear correlational analysis, results indicated that the personality variables were not significant predictors of performance across jobs, that autonomy somewhat increased validity for low and mid autonomy jobs but not high autonomy jobs, and that there was no distinguishable difference between the individual-and job-level moderators. The findings are discussed within the context of the study's limitations, the use of autonomy to measure situational strength, and potential for negative relationships between characteristically favorable personality traits and job performance. |
